Selbständigkeit, Geschlecht und Familie: Rollenmuster und Aufbruch in die Moderne


Frauen gründen und führen weit seltener als Männer ein eigenes Unternehmen – und wenn sie es tun, dann häufig in anderer Form. Obwohl in Deutschland sowie in vielen anderen europäischen Ländern die Zahl der Gründerinnen wächst, sind Frauen noch weit davon entfernt, die Geschlechterunterschiede in den Gründungs- und unternehmerischen Aktivitäten zu verringern. Mehr noch: Unternehmertum wird in der Öffentlichkeit noch immer stark mit männlichen Attributen verknüpft. Noch ist wenig darüber bekannt, welche Faktoren die Gründungs- und unternehmerischen Aktivitäten von Frauen beeinträchtigen. Es ist davon auszugehen, dass die Entscheidung zum Schritt in die Selbständigkeit von anderen Motiven, Gelegenheiten, Ressourcen und Restriktionen als bei Männern bestimmt wird. Die Forschung am ifm geht deshalb unter anderem der Frage nach, inwieweit die zentralen Charakteristika der geschlechtsspezifischen Rollen- und Arbeitsteilung, so z.B. die Wahl bestimmter Berufe oder die Wahrnehmung von Familienverantwortung, maßgeblich Einfluss auf die Entfaltung unternehmerischer Aktivitäten nehmen. Die gesellschaftliche Modernisierung und der Bruch mit alten Rollenmustern dürfte dazu beitragen, das unternehmerische Engagement von Frauen zu erhöhen.
 

Frauen sind im Vergleich zu Männern in den Gestaltungsmöglichkeiten ihrer beruflichen Entwicklung noch immer erheblich beeinträchtigt. Geschlechtsspezifische Disparitäten am Arbeitsmarkt und deutliche Muster beruflicher Segregation zeigen sich nicht nur innerhalb der abhängigen, sondern auch im Umfang und Ausübung einer selbständigen Erwerbstätigkeit. Die Möglichkeiten stärkerer unternehmerischer Orientierung bei Frauen hängen von den durch die gesellschaftlichen Rahmenbedingungen geformten Chancenstrukturen, insbesondere von den Erwerbsbedingungen, dem Bildungs- und Berufsverlauf und letztlich von der Verfügbarkeit informeller und materieller Ressourcen ab.

Das Interesse an den Entwicklungs- und Leistungspotentialen von Gründerinnen und beruflich selbständigen Frauen resultiert aus unterschiedlichen Zusammenhängen. So werden Gründungen und berufliche Selbständigkeit oftmals als eine erfolgversprechende Strategie von und für Frauen angesehen, um den geschlechtsspezifischen Ungleichheiten des Arbeitsmarktes zu begegnen oder auch um die Handlungsspielräume zur Vereinbarkeit von Familie und Beruf zu vergrößern. Neuerlich jedoch erhalten infolge des (allerdings nur langsam) wachsenden Anteils selbständiger Frauen auch wirtschaftspolitische Gesichtspunkte mehr Aufmerksamkeit, nachdem das Thema „Frauen als Unternehmerinnen“ lange Zeit eher ausgeblendet war. Aus der immer noch vergleichsweise niedrigen Quote an selbständigen Frauen ergibt sich die Frage, inwieweit durch eine bessere Ausschöpfung des Gründerinnenpotentials entscheidende Impulse für Innovation und Beschäftigung insgesamt geschaffen werden können.

Um die Einstiegs- und Entwicklungsmöglichkeiten von Frauen und ihren Betrieben zu verbessern bedarf es an fundiertem Wissen über die geschlechtsspezifischen Potentiale, Strukturen und Verlaufslinien beruflicher Selbständigkeit und vor allem muss geklärt werden, welche Determinanten die Gründungsbereitschaft von Frauen und letztlich den Schritt in die Selbständigkeit bestimmen und welche Faktoren und Rahmenbedingungen die Gründungsprozesse unterstützen oder behindern.

Building on social-psychological theories of descriptive and prescriptive gender stereotypes and extant entrepreneurship literature, the authors establish that gender biases are likely to occur because of resource providers' perceptions of women entrepreneurs at the helm of male-typed start-up ventures to be less competent and agentic, as well as less warm and other-oriented than equivalent male entrepreneurs leading male-typed start-up ventures. The authors discuss the implications of such gender-biased evaluations for the application of stricter performance standards to female-led-male-typed start-up ventures and the likelihood and conditions of resource provision to their companies. The authors further discuss why and when female founder-CEOs of a female-typed (gender-neutral) start-up venture are likely to be overvalued (equivalued) compared to equivalent male founder-CEOs. The authors also develop propositions on additional contingency factors and mediators of the gendered evaluations of founder-CEOs and their start-up ventures, including resource providers' “second-order” gender beliefs, the high-cost versus low-cost resource commitment, individual differences in gender stereotyping and the perceived entrepreneurial commitment of the founder-CEO. The authors conclude by suggesting some practical implications for how to mitigate gender biases and discrimination by prospective resource providers.
